RESUMO - INTRODUÇÃO: A satisfação profissional é uma das variáveis do comportamento organizacional
mais estudadas, sendo uma das que mais influencia a gestão de recursos e serviços de saúde.
É transversal às conclusões da maioria dos estudos que quando os enfermeiros se encontrarem
satisfeitos com o seu trabalho, isso repercute-se na sua vida pessoal, melhorando a qualidade
de vida e as condições da sua saúde, mas também enquanto profissionais, com melhorias na
sua performance, diminuição de burnout, absentismo e intensão de abandonar o trabalho.
Todos estes factores mostram-se essenciais ao bem-estar, equilíbrio e progressão da equipa
profissional, à organização e aos resultados obtidos para o utilizador dos serviços de saúde. O
objectivo principal deste trabalho é Avaliar a satisfação dos enfermeiros da Santa Casa da
Misericórdia de Lisboa (SCML) e identificar os seus determinantes.
METODOLOGIA: Foi desenvolvido um estudo observacional e descritivo, através de uma
abordagem quantitativa, com a aplicação do Instrumento de Avaliação da Satisfação
Profissional (IASP), desenvolvido pelo Prof. Dr. Pedro Lopes Ferreira, investigador do Centro
de Estudos e Investigação em Saúde da Universidade de Coimbra (CEISUC). O estudo foi
dirigido à totalidade de enfermeiros com um vínculo profissional com a SCML entre 31 de julho
e 8 de setembro de 2020.
RESULTADOS: A amostra de 213 enfermeiros com questionário válido tinha uma média de
idades de 36,5 anos, 79,3% mulheres, casadas e com filhos. Predominantemente uma amostra
com horário por turnos (58,2%) e CIT por tempo indeterminado (88,7%). Metade dos inquiridos
caracterizam o seu estado de saúde como sendo bom, mas 32,5% considera ter níveis de
depressão/ansiedade ligeiros e 42% vivem com dor ou mal-estar ligeiros. Encontraram-se
níveis de satisfação mais elevados nos homens e, de uma forma geral, nas dimensões:
satisfação com o coordenador (73,86) e estado de espirito no local de trabalho (73,25) e mais
baixos nas dimensões: satisfação com os órgãos de direcção e política da SCML (43,26) e com
o vencimento (45,85).
CONCLUSÕES: Os factores encontrados, com relação estatisticamente significativa com as
dimensões estudadas, determinantes para a satisfação profissional desta amostra de
enfermeiros da SCML são: a idade, o sexo, o local de trabalho, o tipo de horário, se acumula
outro horário fora da SCML, se desempenha ou não cargo de gestão, chefia ou coordenação e
o nível de rendimento para cobrir necessidades familiares e de formação. Recomenda-se o
desenvolvimento de estratégias de gestão que envolvam os enfermeiros, promovendo a
comunicação eficaz, o reconhecimento das competências, o reforço das equipas e dos
equipamentos para maior segurança na prestação de cuidados e melhores resultados para o
utente.
ABSTRACT - INTRODUCTION: Professional satisfaction is one of most well-researched organizational behaviour variables. It is among the ones that most affect human resource management and health services. Most studies in the field conclude that work satisfaction among nurses reflects both on their personal lives by means of improved health and overall quality of life, as well as professionally, via improved performance, decreased burnout, absenteeism and willingness to quit the job. All these factors have been shown to be essential to the well-being, balance and improvement of work teams, organisations and healthcare outcomes for patients. The main objective of this study is to assess professional satisfaction among Santa Casa da Misericórdia de Lisboa (SCML) staff nurses and identify it’s causes. METHODOLOGY: A quantitative approach has been applied to an observational and descriptive study by means of the Professional Satisfaction Assessment Instrument (Instrumento de Avaliação da Satisfação Profissional (IASP)) developed by Prof. Pedro Lopes Ferreira (PhD), leading investigator at “Centro de Estudos e Investigação em Saúde da Universidade de Coimbra” (CEISUC). The study included the entirety of the nursing staff contractually binded to SCML between July 31st 2020 and September 8th 2020. RESULTS: The sample of valid inquiries comprehends a group of 213 nurses with an average age of 36,5 years, 79,3% of which are married females with children. Most work in shifts (58,2 %) and have an indefinite contractual bond with their employer (88,7%). Half of those inquired define their health condition as good, while 32,5% suffer from mild depression/anxiety and 42% claim to live with mild pain or discomfort. Higher satisfaction levels were found among male respondents and, overall, in the following dimensions: satisfaction with team leaders (73,86) ; workplace morale (73,25). Lower satisfaction was found in governing bodies and policy (43,26) and salary (45,85). CONCLUSION: The aspects of professional satisfaction with statistically significant correlation to the studied dimensions among this sample of SCML nurses are: age; gender; workplace; work schedule; job accumulation outside SCML; management responsibilities, leadership or coordination roles and wether the income level can supply family and training needs. The development of management strategies that include nurses is recommended in order to promote efficient communication, skill recognition, larger teams and better equipments. Only in this way can safety in health procedures be assured with better outcome for patients.
