The rapid adoption of generative artificial intelligence tools (AI), particularly ChatGPT, in professional and academic settings has made understanding their psychosocial implications one of the most pressing challenges in management research. This study examines how the adoption of AI affects employees’ perceived well-being and work-family conflict, with technostress serving as a key mediating mechanism. To this end, it develops and tests an integrated structural model that combines the technology acceptance model (TAM) and the unified theory of acceptance and use of technology (UTAUT), which identify perceived usefulness, social influence, expected effort, trust in AI, and AI literacy as antecedents of behavioral intention and use, with the job demands-resources (JD-R) framework, which explains how technology generates both demands and resources with downstream effects on health and role balance. Data were collected via an online survey of 215 respondents from diverse national contexts and analyzed using partial least squares structural equation modeling (PLS-SEM). The results indicate that perceived usefulness and social influence are the main factors determining adoption, while technostress appears to be the most significant mediator, reducing perceived well-being and substantially increasing work-family conflict. This study proposes an integrated theoretical model that illustrates the entire process, from perceptions regarding adoption to psychosocial outcomes, thereby providing useful information for organizations managing AI implementation.
